My friends ESOPs were clawed back citing “commitment issues” as a reason after two goddamn years. Is this even legal in India?

That sounds really frustrating. ESOP agreements and their enforcement can vary widely, but generally, the terms should be clearly defined in your ESOP grant agreement. You should review the document to see what it says about clawbacks and under what conditions they can be invoked.
